Abstract

The purpose of this study was to investigate the impact of organizational justice (distributive justice, procedural justice and interactional justice) on the citizenship behavior of employees of Capital Police department of Pakistan. Personality traits (conscientiousness, openness and agreeableness) were taken as mediator. A number of researches showed that personality influential more than other variables when we go for citizenship behavior. Employees with positive personality characteristics and perceptions project positive behavior in the organization. Data was collected through questionnaires. 190 questionnaires were distributed among capital police employees. Out of them, 170 police personnels of capital city responded the questionnaires. Data was analyzed through correlation and linear regression. Results showed that organizational justice components have strong, positive and significant impact on the citizenship behavior of employees (p < .001). For this relationship, cultural and situational differences do not matter as justice has same importance in every society and in all human beings. This is the proof of the phenomenon explained by the social exchange theorists. For mediator that is personality, theorists believed that cultural and situational elements do matter in this regard. This is the reason personality either as a mediator or moderator shows different results in the researches. In the current study, out of three personality traits only two that are openness and agreeableness showed partial mediation for procedural justice and distributive justice. Conscientiousness showed no mediation for any of justice component. It is also believed that the interactional component of justice depends largely on the personality of individual. Sometimes, employees believe more on their perception instead of other factors. So, they inhibit a positive behavior and ignore the other factors that can make them negative or possessive. So, interactional justice showed no link with any personality trait. The study showed significantly positive results for the most of the variables drawn in the model. Only need is to study the model with all personality traits so that a better understanding of model may develop. This study gives a number of practical implications for the capital city police department. Limitations and suggestions for future study were also discussed.
