This document summarizes a research study exploring nursing turnover in private hospitals in Medan, Indonesia. The study used a descriptive phenomenological design and interviewed nurses currently working at the hospitals as well as nurses who had resigned. The interviews identified three main themes contributing to nursing turnover: nurses' motives for changing workplaces, which included factors like career development, finances, workload, work environment and personal issues; the consequences of changing workplaces, both positive and negative impacts; and nurses' hopes for the hospitals in the future, such as improvements in hospital management and the nursing profession. Reducing nursing turnover is important for hospitals' productivity, profitability and ability to provide quality nursing care.

Nursing turnover is an essential issue among hospitals since its impacts on the hospitals productivity and profitability. The increasing number of nurses’ turnover weakens the structure of nursing system; prevent the implementation of a quality nursing process as well as the nursing procedures. Therefore, it affects the capability of nursing system for an effective nursing care delivery. It reduces the optimization of nursing care in the end. The objective of this research is to explore the nursing turnover phenomena in private hospitals in Medan with descriptive phenomenology design. The participants in this research are nurses who are currently working on these private hospitals and those who are already resign. The research applied purposive sampling technique with deep interview data collection. The interview is conducted to 16 nurses who consist of 4 nurses who are currently working and 12 nurses who are already resign from the hospitals. The data analysis is done by using Giorzi analysis technique. The reseach found that there are three main themes for the nursing turnover phenomena, that are: nurses’ motives in changing workplace consists of five categories (career development, financial, workload, work environment, personal factors), consequences of changing workplace consists of two categories (negative impacts and positive impacts), and the hope for the hospitals in the future consists of two categories (hospital management and nurses).
