Acknowledgement

Every successful venture has the blessings and the support of many behind it. It would be unjust
if every such support is not revealed and thanked in person as well as in the published report.
First and foremost, I would like to thank Prof. Neeraj Kumar, Professor, Human Resources
Management, FORE School of Management, for giving me a chance to work on a
contemporary problem in HR and gain necessary research-based knowledge on the problem.
This project would have never been possible without his invaluable support and guidance. His
willingness to motivate us contributed tremendously.
We would also like to thank Ms. Srishti Petwal, HR manager at Hansel.io and Mr. Amrit
Krishan, former Product Manager at Hansel.io for providing me with their situational
experiences and perspective for this project. Without their insights and support this project
wouldn’t have reached fruitfulness.
I was able to gain a lot of relevant information on this topic through the project and are now
better equipped to deal with these problems as a future manager.

Introduction

In today’s world of dynamic and volatile business environment, the success of an organisation
largely depends on strategic planning of HR resources and executing Job Analyses focused
towards the requirements of the role. New technology is creating gaps between the
organizational needs and the talent pool of the organizations, hinting towards a planned
approach towards job analyses.
The impact of Job analyses on the organizational performance has been investigated by many
researchers and as per a research, it was revealed that there was positive association of a
proactive job analyses practice with organizational performance (Siddique, 2004). Proactive
Job Analyses resulted in better administrative efficiency, a restored organizational climate and
a healthy financial performance from the organization. Thus, it is necessary that proper
evaluation of work should be done so that a better workforce can be selected. For this, different
methods of job analyses can be explored that yield actionable insights for planning the
recruitment process.
Job Analyses can be observed as redundant paperwork by many employees and it is also
observed that the employees identify this process as a tool for management to get rid of
employees. This has a negative effect on the relationship between the HR managers, Team
leaders and the employees, diminishing the entire purpose of the job analyses mechanism.
Problems and gaps are not identified which leaves the HR managers with a dearth of
information and data which they need to craft job descriptions for new recruits. Flaws in the
job description can lead to improper matching of skills and bring in an employee who does not
matches the requirements of the job, or worse, discovering new roles and responsibilities during
the course of job. Sometimes, employees are not able to adjust to the newly identifies
responsibilities, which can subsequently lead to frustration and possible exit from the
organization. Thus, it is necessary for the management and the employee to collaborate for this
process and help the organisation create a robust mechanism for job analyses and evaluation.
In the following report, the job role of a Product Manager at a Tech-based start up in Bangalore
has been investigated. The job requirements for the role, the key competencies, and the
Knowledge-skill-abilities parameters have been identified through primary research via
interviews from the incumbent HR manager at the company and a former Product Manager
who worked at the company. Using their inputs, a job description has been created which can
be used for evaluating similar roles in other organizations matching with the skills and abilities
of the job-seeker.

3
The Position and the Firm

Hansel.io is a fast-growing start-up based out of Bangalore. The company primarily specializes
in creating personalized user interfaces for improved user experience across different
platforms. The company aims to reduce the complexity in developing enhanced user experience
for the websites and applications through multiple variations of the product experience by a
single repository of data code.
At Hansel, business and engineering teams collaborate to accomplish complete product
lifecycles, from cross platform promotions to personalized experience through a single data
source. In this process, the company is successful in cutting down the bureaucracy and delays
involved in the conventional software development in the technology companies.
The company has worked with some of the largest names in India spanning across the different
industries of travel, commerce and financial services.
A Product Manager at Hansel.io is responsible for administrating the entire product life cycle
from the conception to delivery. She has to develop strategies for product development and is
responsible for understanding the client requirements for their products. The Product manager
is an interface between the clients and the developers and is required to keep them on the same
page for the expectations from the solutions, notifying the parties about the infeasibility of a
certain requirement or the necessity of a certain feature. She is also required to analyse the
industry dynamics and constantly identify opportunities and threats for the company. Lastly,
the product manager is responsible for creating cost effective and scalable solutions that can
add a tremendous value to the clients’ business and create positive brand equity for the
company.

Job Analyses

The following procedure has been used for Job Analyses for the role of a Product Manager.
Step1
Using the Information. The data collected through interviews with the employee and a position
analysis questionnaire can be collated for accuracy. This data is crucial for developing the job
description of the role to be analysed. In the proposed methodology, the data will be used for
developing a job description that be useful to both the company and prospective job seekers.
Step 2
Reviewing the background information for the organization through tools like process charts
for identifying the flow of inputs and outputs to a task, workflow analysis for identifying the
linkages of jobs in a particular process.
The workflow at Hansel.io follows a linear process with the work divided at multiple delivery
stages scrutinized through a single platform. Since there has to be an individual who can
perform a client facing role and provide the developers with the necessary information, the
need for a product manager to execute the whole process is identified. Furthermore, it was
revealed from the interviews with the employees of Hansel that the formulation of strategy for
new product development and technological expansion are areas where the upper management
can use the assistance from an individual dedicated to this task. Therefore, a product manager
plays a crucial role in driving the business of the company forward.
Step 3
Selecting the representative position for the job. Since the firm Hansel.io is a growing start up
with not many employees, the former product manager was consulted for giving the brief of
the duties for the role. It is assumed that his insights are representative of the actual
requirements for the role.
Step 4
Analyses of the Job was conducted through an extensive interview with the incumbent HR
manager and the former Product Manager of the company. Discussions on the requirements for
the job were conducted which revealed important insights like adaptation to the changing client
requirement, keeping developers and clients on the same page for the product development,
financial proficiency to create value through effective cost control, knowledge of project
management tools like Scrum framework, Kanban boards and UX/UI wireframes for better
performance.
Step 5
Verification of the information collected by the employee with the supervisor. The information
collected from the former product manager was collated with the inputs from the HR manager
at the firm. The HR manager had similar views on the information and additional inputs of the
needs for an innovative mindset and a focus towards developing a scalable solution for the
client requirements.

5
Step 6
Develop a job description and a job specification. Using the data collected from primary
research and secondary sources like Onetonline.org, a job description is crafted. The job
description covers the duties, activities and responsibilities of the job as well as the working
conditions for the job. The job specification covers the characteristics of the employee like soft
skills and educational background required for the performance of the job.

6
Competency Mapping

The skills and characteristics required for the job were evaluated through a skill matrix. Data
was collected through primary sources at Hansel.io and secondary sources from onetonline.org.
The following skill matrix was developed through the inputs provided-
