INTRODUCTION

Human Capital:
Human capital is the collective value of the capabilities, knowledge, skills, life experiences, and
motivation of an organizational workforce.

Human Capital Management:


Human Capital Management, or HCM, is the effective acquisition, employment, and development
of a company’s employees through strategic and tactical practices, processes, and applications in
order to maximize their economic value. Human Capital Management practices, processes, and
applications should be focused on the organizational need to provide specific competencies.

Its importance:
Human Capital Management is essential for acquiring and retaining high-performing
employees. Human Capital Management plays an essential role in helping the organization’s
human resources department increase the overall productivity and happiness of employees. In turn,
productive and happy employees work harder and care more about the success of the organization.

Human capital management (HCM) is concerned with obtaining, analyzing and reporting on data
that informs the direction of value-adding people management, strategic investment and
operational decisions at corporate level and at the level of front line management.

LUPIN LIMITED:
Lupin Limited is a multinational pharmaceutical company based in Mumbai, Maharashtra, India.
It is the 12th-largest company by market capitalization and the eighth-largest generic
pharmaceutical company by revenue globally. The company's key focus areas include pediatrics,
cardiovascular, anti-infectives, diabetology, asthma and anti-tuberculosis.

Lupin was founded in 1968 by Desh Bandhu Gupta who was a professor of chemistry at BITS-
Pilani, Rajasthan. Presently, it has its presence in over 100 countries. The company's R&D
program is headquartered in the Lupin Research Park located near Pune that houses over 1400
scientists. The company has a patient first approach to transform research and manufacturing to
offer high-quality and affordable medicines. They also have 18 world class manufacturing
facilities certified by global regulatory authorities. The company first got recognition when it
became the world’s largest manufacturers of Tuberculosis drugs.

Lupin Ltd. has around 50,000 employees. At twice the rate of the pharmaceutical industry, Lupin
grew rapidly. As a result, leadership development emerged as one of the core focuses for the
company. Lupin sought to accelerate its leadership development rate at the same pace as its growth
rate. The company needed to build leadership pipeline at both the senior management and the grass
root level so as to nurture leaders from within the company. In order to match the rising needs as
a fast growing company, it had to ensure that the requisite skill sets match the company’s
aspirations. This called for capability building to manage growth, identifying existing skills gaps
and making the work force future ready. Lupin ensured that both the customers and employees are
aware that the company cares about compliance.

Two Best HR practices in connection to Human Capital Management


at Lupin Ltd.:
 Customizing Development –
At first, Lupin considered procuring talent from outside. While this was thought to bring a
fresh influx of talent, it involved risk of non-alignment of talent with the company goals.
The company thus realized that there can be no simple or a single template for developing
leaders. Acknowledging that organizations see most success when they tailor leadership
development systems to the realities of business, the company developed a strategy for
developing leaders with the changing demands of the enterprise.
Leadership development at Lupin today follows a three-pronged approach which utilizes
the collective capacity of all members of an organization to accomplish critical aspects
such as alignment, scale up and employee life cycle management. Putting it together, the
company framed an intervention called Leader Plus. Through this initiative Lupin helped
front line supervisors build leadership skills. This would equip employees to handle the
transition from managing self to managing others.

 Learning and Development Audit –


There are three kinds of audits held at Lupin – Compliance Audit, Process Revise Audit
and Social Accountability Audit. SA (Social Accountability) 8000 is an auditable
certification standard that encourages organizations to develop, maintain and apply socially
acceptable practices in the workplace.
Most of this audit’s findings revolve around timeliness and quality and the company
ensures that all the relevant stakeholders are presented the report findings with the goal to
identify the areas of improvement.
Any Learning and Development initiative is viewed as a step in the right direction within
the HR community. And feedback conducted at the end of the program is usually the only
metric that is used to evaluate the success of the training program.
The auditing of Learning & Development programs are administered at the training centre
at Lonavala. The approach of auditing the Learning and Development programs have been
two-fold: one is the content delivered, which includes review of the program, instructor
and pedagogy by third party experts. Depending on the duration and scale of the program,
they have also involved inter-departmental auditing. The second measure has to do with
assessing the impact on the learner for which they employ the “Kirk Patrick model of
evaluation”. The four levels include: 1) Reaction, 2) Learning, 3) Behavior and 4) Results.
The HR Department establishes a baseline score that is based on past performance and see
whether there has been a change across different geographical regions.

Achievements of Lupin:
 Company has featured amongst the “Best Companies to work for” since 2011.
 Also recognized as India’s Best Company to work for in the Biotech and Pharmaceutical
Sector, in the survey conducted by Economic Times.
 Received the prestigious America Society for Training and Development’ ‘Best Award’
for Learning and Development in 2014.
