EXECUTIVE SUMMARY
INTRODUCTION
Haleeb Foods Limited (HFL), established in 1984 is Pakistan's leading Food and Beverage
Company with foremost focus on hygiene, nutrition, health and well being of its consumers.
They are one of the pioneers of the dairy sector in Pakistan and have contributed substantially
to the continuous growth of this sector.

They are committed to providing good food in a responsible way through robust animal
care, employee safety, environmental, and food safety and quality check programs.,
Haleeb Foods operates two state-of-the-art dairy processing plants in Bhai Pheru and Rahim
Yar Khan and has a milk collection network of over 170 collection points. We drive
sustainable business practices for a better and healthier tomorrow.

Haleeb Foods portfolio, which includes many of Pakistan's favorite brands, comprises of a
diverse range of delicious and quality products ranging from milk to juices and pure
ghee. Their production processes are certified in accordance with stringent quality standards
such as ISO 9001: 2008 Quality Management system, ISO 22000:2005 Food Safety
Management system, ISO 14001 Environment Management system, Halal Foods
Management System and Pakistan Standards Quality Control Authority (PSQCA) licensing
(Product certified).

HR Department of Haleeb Foods


Haleeb foods may also have entire functions or departments called Human Resources (HR),
human Resources Development (HRD) and Organizational Development (OD) who provides
training and development. Human resource Development (HRD) refers to the integrated use
of training and development, organizational development and career development to improve
group, individual and organizational effectiveness. 

HUMAN RESOURCE DEVELOPMENT FUNCTIONS:


The functions of HRD in Haleeb foods is to develop the required skills in employees as by
perceiving the future needs and demands of the company as well as the requirement of the
competitive environment. The major functions which they have to perform are following.

 Training and development (T&D)


 Organization development
 Career development
 The “new learning and performance wheel”
 Strategic management and HRD
 The supervisor’s role in HRD
 Organizational structure of the HRD function

 As Haleeb foods is one of the growing company of the country so, it is also facing a lot of
challenges in order to make its human resource as its competitive advantages, the major
challenges which are being faced by the Human Resource Development of Haleeb foods are
following.

 Increasing workforce diversity


 Competing in a global economy
 Eliminating the skills gap
 The need for lifelong learning
 Facilitating organizational learning

However in Haleeb foods the HRD department is doing great job in order to cope with all
these challenges, HRD department has developed a complete framework which the
management is currently practicing.

TRAINING AND DEVELOPMENT AT HALEEB FOODS


Training:

Training simply refers to the ‘’systematic process of providing an opportunity to learn KSA’s
for current or future jobs.’’

It targets specific goals, for instance understanding a process and operating a certain machine
or system.

Development:

It simply refers to ‘’the learning of KSA’s.’’

This includes decision making, thinking creatively and managing people.

Why Haleeb foods considers training as important?


As employees are the greatest assets you have to assist you in achieving your business
objectives as well as meeting your moral and legal obligations in providing and maintaining a
safe and healthy workplace. To get the best from their employees, Haleeb foods considers it
essential that their employees be provided with appropriate training on all aspects of their
work including health and safety. Training is an excellent way for employees to learn new
skills and knowledge and to reinforce good work practices. This can result in a change in
workplace behavior (e.g. a new way of doing something). Investing in effective employee
training will increase skills, knowledge, productivity and morale as well as reduce workplace
incidents.

Who is In-charge of Training at Haleeb foods?

Training and development is the responsibility of Professionals in Human Resources,


Human Resource Development or Organizational Development. Haleeb foods have entire
functions or departments called Human Resources (HR), human Resources Development
(HRD) and Organizational Development (OD) who provides training and development.
Training Cycle Of Haleeb Foods

In Haleeb Foods, trainings are divided in several proportions; where there is 70%- On the job
training is held, 20%-Coaching, 10%- Class room training. On the job trainings are held in
every function, where employees learn by doing the job. In coaching the senior managers or
skilled employees provide the coaching and take care of their team. Class room trainings are
delivered in class rooms where trainers deliver interactive lectures.
The employee work process diagram shows that at first an employee joins the company,
works in his/her respective function to learn the job initially, after a certain period of time
his/her respective supervisor set the objective for him/her.

When the objective is once set for an employee then he/she has to face performance
evaluation twice in a year, in the first half of the year respective supervisors of the employee
analyze the progress and mark the achievement of the KPI [Key Performance Indicator] and
guide him to attain the 100% of his/her objective by the end of the year.

Finally after the year ending another performance evaluation is done by the supervisors and
they find out the improvement areas of his/her subordinates and decide what training will
needed to improve the performance in the coming years. This particular decision of training
for performance improvement is known as Performance Development Guide (PDG).

Analysis Phase or Training Need Assessment:


 ‘’A need assessment is a process of identifying performance requirements and the Gap
between what performances is required and what presently exists.’’

In Haleeb Foods, the analysis phase begins after some triggering event or when AOP is less
than EOPP. The purpose of a training needs assessment (TNA) is to identify performance
requirements or needs within an organization in order to help direct resources to the areas of
greatest need, those that closely relate to fulfilling the organizational goals and objectives,
improving productivity and providing quality products and services.

Basically TNA helps Haleeb Foods to identify their Training and Non-training needs.
Performance gap:
The training process at Haleeb foods was began with some type of triggering event ‘’that
occurred when a person there with authority to take action recognized that the actual
organizational performance (AOP) was less than the expected organizational
performance (EOP).’’ Which was basically a performance gap. So for this purpose they
decided to go through the three level of analysis to understand that why the performance gap
is occurring.

Three levels of analysis that Haleeb foods went through:

Organizational analysis:

 Firstly, they conducted organizational analysis in which they analyzed their internal
environment that could affect their employee performance and to determine its fit
with organizational mission and resources.

As the mission statement of Haleeb Foods was ‘’To incorporate our wholesome
product range into the daily life of our consumers through the safe, health conscious
and socially responsible best practices that define Haleeb Foods.’’

Which showed Haleeb foods that serving their customers through healthy and safe
environment is their main aim.

 Then Haleeb Foods analyzed their resources like capital resources, human resources
in which they examined that whether they have the financial resources or money to
conduct the training for the performance gap and whether they had the enough HR
with necessary KSAs or not in their organization.
 At the end, Haleeb Foods analyzed their organizational environment. Haleeb
Foods organizational structure was mechanistic in nature. which is characterized by
high complexity, high centralization, and high formalization because they don’t want
to compromise related to their health and safety concern in serving their customers.

Operational Analysis:

After the organizational analysis, Haleeb Foods conducted operational analysis in which they
examined the specific jobs to determine the requirements ( KSA’s) necessary to get the jobs
done.

Person Analysis:

From the operational analysis, haleeb foods came to know that employees in the production
and quality department required training and development in using the boilers and machinery
which assures that production takes place safely and also Haleeb Foods came to know
about the boilers blast and their employees deaths accident.

So, after conducting the operational analysis to determine the tasks, KSA’s necesssary to
reach or exceed the expected performance EP, Haleeb Foods did person analysis in order to
identify those incumbents who are not meeting the performance requirements and why.

For the purpose of person analysis used the methods of:

 Performance appraisals.
 Interviews/ Questionnaires.
 Proficiency tests like skills test.

Causes of Performance Gap:

After all the three stage of analysis, Haleeb Foods came to a conclusion that the cause of
performance gap in the organization was due to the:

 Inability of some employees to use the boilers.


 No knowledge of using the safety equipments
 Some employees do not follow the health and safety rules

A TNA form was also developed by Haleeb foods.


Outcome:
So after doing the training need assessment (TNA), Haleeb Foods decided to consider this
health and safety problem as a training need. So for this purpose an action planner was
developed by HALEEB FOOD.

ACTION PLANNER:

After having completed and collated the results from the TNA, the Haleeb Foods planned the
appropriate training activity to meet the identified need. So for this purpose another form was
prepared which assisted them in the process of identifying training activities, Timelines for
implementation, the managers responsible for planning action and resources requirements.
And if they do not have a Training Manager, then their organization needs to nominate a
manager to be responsible for the implementation of this training plan then discussion related
to the Action Planner at a management meeting or OHS Committee meeting before
implementation was held.
Training Design Phase

“Training design is the process of developing new training and educational courses and


lessons for your existing employees. It roots out the gaps in training and fills them in with
new material for better performance.”

The design phase also answers the following questions like:

 What are the training objectives?


 What methods will be used?
 Why is training needed and who will be trained?
 When and where will training take place?

Training Objectives:

Haleeb Foods basic objective behind this training was to ensure the safety of their staff
and their labor because labor was the actual backbone of a firm and they know that the
labor were a big part of production in industry. So that’s why they have to give
importance to their labor and ensure their safety and health.

Haleeb Foods wanted to avoid horrible incidents in their firm. They wanted to give safe and
comfortable working condition to their labor. They wanted to give them 100% safe working
conditions. As they know that this training was really helpful for them because most of their
employees don’t care about their safety they actually have no idea how dangerous was to
work without safety and how important this word safety to avoid some horrible incidents. So
that’s why they were giving training on health and safety.

Lesson Plan:

This point was very important for their training. Haleeb Foods developed a solid lesson
plan in order to give their employees a good training. Because training was not just to give a
3 days speech it was not just a speech it was training on labor and employees safety they were
going to talk on their safety they were going to talk on importance of live and how to avoid
horrible incidents.
Their training was for employees and labor as they all know that most of their labor were not
qualified they were best and qualified in technical field but most of them were illiterate in
schooling.

 So they keep their training simple they use simple words their TNA evaluation form
was in simple words their slides of training was in simple words.
 The Speaker spoke in Urdu so that’s how they can give them a solid lesson and their
employees and labors learned better from this training.
 They were showed them some famous emotion and important videos on health and
safety.
 They realized them the importance of their lives and how important and precious they
were for their parents, wife and children’s.
 They were given them some fresh and learning atmosphere. At the end of training,
they were given some gifts through lucky draws that will give them some motivation
and that they remain focused throughout the training, So that’s how they were
delivered their program.
Material:

Material was very important for this type of training. So they chose some selective material.

 They picked and use videos of ads, emotional videos, videos on health and safety
equipment’s and some horrible incidents videos captured by C.C.TV cameras in
some organizations.
 They used some educational slides for their training material. Also picked experience
speaker for their training that have the experience of many years in the field of health
and safety.

So these all were their training material which helped HALEEB FOODS to develop a solid
and understandable training.

Select Trainer:

With clear learning objectives, the trainer can facilitate the learning process more effectively.
In this regard Dr. TAHIR BARLAS was selected who was a renowned HSE (Health Safety
& Environment) Consultant of Haleeb, who brings 25 years of world class experience in
Managing & Practicing HSE in various Organizations. He is affiliated with PSTD (Pakistan
society for Training and Development) as visiting HSE Consultant. DR. BARLAS has
significantly contributed in the area of HSE Compliance, Auditing, Training and
Development & Implementation of HSE –IMS, Road Safety, Behavior Based Safety and
Occupational Health Management across various Industrial Sectors in Pakistan. Currently
DR. BARLAS is assisting a number of leading organizations in Pakistan & the Middle East
as HSE Consultant.

Methods that were used for Training of Health and Safety:

They used off the job training method in which the trainee undergoes the training for a
specific period. The emphasis of this method was to impart skill and knowledge for doing a
specific job. Since the trainee is away from the job, he/she is free of tension while learning.
Schedule of training:
A schedule of training was also designed in which they decided to give training to the
trainees on Friday to Saturday( 31-01-2015 to 01-02-2015) because they thought that Friday
and Saturday are less working hour’s day as compare to other working days and the trainees
will remain fresh and production will not be effected from this training.
