In regards to fulfilment of the Written Analysis and Communication course, I have analyzed
the “Vikram Rana at Margot Financial Securities” case in alignment with the instructions as
provided by you. This report contains my analysis of the situation, identification of the case
facts and lining out of the potential options to the issue’s resolution. Post evaluation of those
options I have recommend that Vikram Rana presents the situation to Naren Bajaj before
Neha Salian, discussing about her professional inadequacies and further discuss the terms of
her employment in the organization.

EXECUTIVE SUMMARY

This report conducts an analysis of the situation at Margot Financial Securities as faced by the
Chief editor and head of production, Vikram Rana a well-regarded employee at the
organisation. Vikram Rana though a significant contributor to the organisation with his
meticulous work is considered to be quite finicky and a snob by some colleagues who believe
he is a bit too critical of people. The case explores his current predicament in light of the gender
dynamics in the organisation and their image of working against gender discrimination. It is a
situation that questions if Rana is a victim or a persecutor while dealing with Sailan.

SITUATION ANALYSIS

Vikram Rana was the Chief editor and head of production at Margot Financial Securities
located out of Mumbai. The organisation founded by Maneet Garg and Raghu Saini, was
deemed by its employees as a selectively modern, but essentially conservative organisation.
However, in light of a recent situation involving the resignation of Hemant Soren, Margot's
management wanted to create a female-friendly workplace, so they established a Women's
Grievance Redress Committee in accordance with industry best practises.

Currently Rana was in a predicament involving his associate Neha Sailan in regards to her
untimely and less than adequate quality work, he had frequent altercations with Sailan who
was an intimidating lady many years his senior with lacking work ethics. She skipped out on
her responsibilities, using family obligations as an explanation, and took advantage of Vikram's
unwillingness to face her directly with his complaints about her work and professional conduct.

Post a recent major altercation in which Sailan went onto malign Vikram in public, he was fed
up with her behaviour though was also extremely cautious in his conduct with her, fearful that
a complaint to the Women’s Grievance Redressal Committee by Neha might jeopardise his
reputation.

PROBLEM STATEMENT

Vikram Rana faces an odd predicament; while he was exhausted with Neha’s inadequate work
ethics, he was also concerned about his reputation being maligned if any issues were to be
raised against him in the Women’s Grievance Redressal Committee by Neha. In light of these
circumstances what should Vikram Rana do?

OPTIONS

• Present the situation to Naren Bajaj before Neha Salian, discussing about her
professional inadequacies.
• Initiate a cordial discussion with Neha in the next few days to deliberate about her
performance and general work ethics.
• Continue with the situation as prevailing, and take no action against Neha to avoid a
complaint against him in the Women’s Grievance Redressal Committee.
• Take actions to terminate Neha Salian on the basis of her resistance to feedback and
repeated defaults.

CRITERIA FOR EVALUATION

The various options presented would be evaluated largely under the criterion of; improvement
in performance, ease of implementation and extent of problem solved. In accordance to the
case of Vikram Rana the option to be chosen would be selected taking into consideration:
• Impact on his reputation in the organization
• Quality of his currently well-regarded work
• Perception of his interpersonal relationships with subordinates and female colleagues
• Effect on his future career in this and other organizations
• Margot’s image of a woman-friendly organization that facilitated work-life balance

EVALUATION OF OPTIONS

If Vikram Rana were to take his issues to Naren Bajaj, he could have an upper hand by
addressing the issue pro-actively. He could bring forth to Bajaj’s notice the multiple occasions
on which Salian had made use of family based excuses to not perform timely or adequately;
thus taking the first hand at steering the narrative away from any insinuation of harassment.
However on the down side this could present him as an ineffectual boss who did not know how
to get his employees to work for him and address any internal issues.

Initiating another discussion with Salian in a few days when her initial temper had calmed
down, could aid in handling the situation internally in a civil fashion. Rana could bring forth
his genuine concerns while also providing Salian with an opportunity to make her grievances
know in full. However this option might not result in a fruitful discussion as intended for if
either of the parties were to be hostile or inconsiderate, additionally Salian could still
potentially then take her issues to the Women’s Grievance Redressal Committee complaining
about harassment.

Continuing with the situation as is, might have some odds of avoiding any harassment based
complaints by Salian with the Women’s Grievance Redressal Committee which would help
shield Rana’s reputation and career in the organisation, however on the downside there would
mostly be no improvement in Salina’s work ethics and that would negatively impact Rana’s
well-regarded work. Also there is no actual guarantee that even if Rana did keep quiet on his
issues with Salian and didn’t report it to Bajaj, that Salian won’t take her complaints to the
Redressal Committee.

Finally, taking any actions to terminate Neha Salian on the basis of her resistance to feedback
and repeated defaults would potentially help end the altercations between the two, Rana would
not have to worry about her inadequate work by hiring a capable associate and would also be
able to regain his valued work-life balance. However firing his associate might raise questions
and add to his image of being over-punctilious, finicky and a snob, under whom now two
associates had left the organisation in a short period of time.

RECOMMENDATION

I recommend that Vikram Rana take up the first option suggested, i.e.; present the situation to
Naren Bajaj before Neha Salian, discussing about her professional inadequacies.
ACTION PLAN

The issue would have to be raised by Rana the very next day, with Naren Bajaj, bringing into
his notice the events of the past months. He would have to bring to light the inadequate work
ethics of Salian evidently portrayed by the numerous occasions on which Salian’s work was
either lacking in quality or missed deadlines.

Additionally, Rana should bring forth the reason why this is not an issue he could have handled
personally with Salian anymore, owing to his concerns related to potential harassment
complaints by her with the Women’s Grievance Redressal Committee.

It should be made clear that the organisation’s image of a woman-friendly organization that
facilitated work-life balance is valued; however the organization’s anti-gender discriminatory
motives and its policies for facilitating a safe space against gender discrimination should not
be used as an entitlement to compromise with quality work and honorable work ethics.

And finally post this discussion, the terms of Neha Salian’s employment at Margot Financial
Securities be discussed, by weighing her performance at work.
