Case5 Assignment 116020279 Xiang Zhiqi

MGT3010 Case IV L1 116020279 Xiang Zhiqi

1. 1> She gave a stable leadership to Echoing Green: Dorsey was a strong, external-
looking, big picture leader. And she is a visionary and inspirational leader. She is very
charismatic and incredibly articulate. Because the Dorsey’s working style, she gave a lot
of autonomy to her senior team. 2> Find financial support and funding: Dorsey played a
very special role in fundraising because of her background and her charisma. Cheryl also
told her staffs about how to be story-driven to attract donors. She tried to convince
General Atlantic to continue to provide support which can help Echoing Green to survive
the next few years. 3> Build a team and organizational architecture: Dorsey made some
key hires and make the Echoing Green had 16 employees by late 2008, and set up three
main functional areas, including fellow and alumni programs, strategy and
communications; and develop. Dorsey also developed the size of board. 4> As a leader of
Echoing Green, people associate the organization with Cheryl: she is incredibly bright,
passionate about what she does, and very committed to the organization. And she is an
important asset and the organization has been dependent on her, and to drive the
organization through personal leadership capability. 5> Although some management
skills and working style that Cheryl needs to improve.

2. I think is reasonable of Dorsey’s decision to promote Galinsky: 1> Dorsey’s working

style and management style make the omission of process and internal management.
Lara will the right person to let Dorsey to continue to do what she does best, and she
could take on the internal piece and be interested and focused on it in a way that Dorsey
missed. 2> When Dorsey out of the office, Lara had better management skills than
anyone else. She had a track record of filling the vacuum. She proactively took on issues
that arose and handled them with confidence in a way that was seamless and successful.
the executive ability of Lara would better than others, which can combine with Dorsey’s
strategy. 3> Lara had a great relationship with Dorsey and Dorsey enjoyed working
with her. Lara was always standing behind me and helping her be better. 4> make Lara as
a vice president rather than a group of people to decide when Cheryl was away can
accelerate decision making, make more professional judgement and decrease the
tension and competition between senior staff.

Although there may be some concerns: like Lara was the youngest and had no this level
of experiences before and there will exist some negative impact of departure of McGrew

and Bess. I think these concerns can be solved by: providing Lara some outside
management coach, making board members available to her informal mentoring, and also
having board members continue their relationships with McGrew and Bess.

In conclusion, pros weighs higher than cons.

3. In order to have an effective cooperation, first we have to find current problems: 1>
sometimes Galinsky and Dorsey will get huge difference on some topics; 2> Dorsey did
not know how much Galinsky filters from her; 3> sometimes they have difference
communication and working styles, like the content of meeting; 4> employees
communication and information transmission problems: sometimes staff bring to Lara’s
attention she will make a decision and not involve Cheryl.

Several ways to improve effective collaboration: 1> I think the company should clear the
duties and boundary of both Dorsey and Galinsky, like Dorsey is mainly responsible for
making companies’ goal and strategy, arrange the large tasks and supervision (supervise
Galinsky and other works), Galinsky is responsible for some detailed works arrangement
and execution. Because Dorsey is always out of office, Galinsky can help to develop
work and office environment and form a firm culture. 2> Increase effective
communication will be essential: Bringing Lara into Dorsey’s deliberations of strategy
making process more actively is important. Galinsky scheduled a time to have formal
check-in with Dorsey now which is a good way to improve communications. And also
through regular meetings is also a good way to gather opinions and improve information
transmission. However, when Dorsey did not know how much Galinsky filters from her
and have some difference working styles, maybe they can communicate about these
things directly and get a better way to solve it. 3> If sometimes still have disagreement
between twos, a third party to vote for a decision is necessary. Maybe can put the choice
into board meeting or senior staff meetings to discuss.
