ABSTRACT

Employee development is incomplete without training. Training has evolved into an


online, technology-based format as a result of new normal changes. E-training is
currently used by institutions and organizations to reduce training time and assess faculty
and staff on new information and skills. This study entitled “Perception of GADTC
Employees on the Benefits and Challenges to E-training and Development” was
conducted to evaluate the benefits and challenges in engaging e-training. A qualitative
research method was used in the study with an interview-guide questionnaire as a data
gathering tool. The participants of this study were twenty (20) employees randomly
selected among the GADTC faculty & Staff. The results revealed the benefits that the
employees experienced on engaging to online training. These benefits included reduced
cost and saved money, professional development, build unity and cooperation,
convenient and fits employee’s flexible lifestyles, and provide employees with ongoing
access to key resources. The results also revealed the challenges that employees
encountered during e-training such as slow internet connection, adjustment on e-training,
lack of focus, and poor learning outcome. Thus, e-training benefits the employees of
Gov. Alfonso D. Tan College in attaining improvement of skills, knowledge9, and
proficiency. E-training for employees is commendable to sustain their skills as these are
always useful in their fields of work.

Chapter 1

THE PROBLEM AND ITS SCOPE

Background of the Study

The provision of opportunities for continuing education for faculty and staff is

part of Gov. Alfonso D. Tan College's (GADTC) mission statement. Training is essential

for all employees, but especially for those working in academe. All employees, including

instructors and professors, should be trained on a regular basis to improve their

knowledge, skills, and competencies in their respective fields. GADTC trainings are

being shifted to e-training, which is being implemented virtually in order to reduce social

interactions as a result of the COVID-19 pandemic. GADTC's e-training employs a

number of software platforms, including Google Meet, Microsoft Teams, and Zoom.

Other factors, aside from the software used, should be considered when determining the

outcomes of e-training. It is critical to understand the benefits and challenges of e-

learning.

According to Juneja (2015), the training process shapes employees' thinking and

leads to high-quality performance. Arsovski (2007) added that training is a specific

activity with different goals and specific groups, and the objective of every online

training is to improve employees' performance, contentment, and skills enhancement. Its

mission also includes providing employees with the resources, equipment, and

information they need to become more productive and creative at work (Pappas, 2016).

Prior to the pandemic, GADTC conducted face-to-face trainings and workshops,

with employees physically attending each training. However, due to the new situation,

GADTC now conducts their trainings online using various software’s. Training and

development via e-learning has emerged as an alternative platform for developing or

improving skills required for faculty and staff work. However, it is important to

understand the benefits and challenges of employees in this new setup. Indeed, feedback

is essential for improving any organization's system and operations.

In this regard, the researchers of this study wanted to determine the benefits and

challenges of e-training at Gov. Alfonso D. Tan College. The researchers would like to

determine what are the challenges faced by the employees in online training.

Conceptual Framework

This study was anchored to the following insights of the varied authors whose

focus relates to the objectives of the research work.

E-training means training with an electronic platform. Companies and institution

can use it to teach employees without gathering them in one place at the same time.

Which saves time, effort, and organizational strife while also ensuring that an entire

workforce is kept up to date with the latest guidelines and practices (Brown, 2018).

Furthermore, online training is also the art of transferring knowledge via the internet to

targeted audiences from anywhere in the world who want to learn a specific subject. (Ali,

2018). In addition, this online platform contains a variety of different multimedia

elements such as graphics, audio, video as well as web links to keep trainees in touch.

Njane (2014) stated that training online is web-based, so educators can participate

from the convenience of home, school or anywhere they have access to a computer and

an internet connection. In addition, Bleich (2018) added the major benefits of eLearning

for your employees and company: improved employee retention for most training topics;

collaboration; eLearning guarantees training consistency quality and standardization; and

timely feedback for employees and managers. Last but not least, it ensures a risk-free

working environment for employees. This benefits will help the institution or

organization to achieve its goals and objectives, as well as to improve the productivity of

its employees.

According to Martenille (2017), online training has grown in popularity in recent

years. People are generally busier, and technology has made significant advances, so

online learning is becoming a much more appealing option for personal and professional

development. Unfortunately, challenges encountered in engaging online training are

present. Paylou (2021), stated that there are five potential stumbling blocks with online

learning: technical issue, a lack of interaction, online distractions, disabilities and special

needs, and poor digital literacy. In addition, Pappas (2021), noted that some challenges

that employees encountered in engaging online training. This includes issues with time

management, slow internet access, and limited interaction with online participants, which

can be frustrating at best and can completely ruin their training experience at worst.

Statement of the Problem

This study aimed to determine the benefits and challenges of e-training for

GADTC employees.

Specifically, this study aimed to answer the following questions:

1. What are the benefits of e-training as perceived by GADTC employees?

2. What are the challenges encountered by GADTC employees during e-

training?

Significance of the Study

The following group of individuals may use the result of this research in different

ways:

Instructors. This study would help and serve as an instrument in developing and

enhancing their skills with the help of e-training. It will serve as a guide in

improving the online training that could be provided to them and foster the

effectiveness and efficiency of online training.

Management. The result of this study would give an insight and improvement to

training employees and reduce difficulties. It will also help them to

enhance the online training they would provide. It will also provide a

justifiable and reliable guide in designing and implementing e-training

towards to the improvement of its employees.

Other Institution. Since trainings are needed and important in every institution,

businesses and organization for its improvement. This study will help

them in designing their future trainings to its employees and give insights

to establish and develop strategy for achieving sustainable growth.

Future Researchers. The study will be beneficial for them as it will serve as a

guide and will give insights about the online training.

Scope and Limitation of the Study

This study was conducted to determine the benefits of e-training at Gov. Alfonso

D. Tan College. The researchers also determined what are the challenges faced by the

employees during their online training program. This study was conducted in the second

semester of the academic year 2021-2022. The participants were the faculty and staff of

Gov. Alfonso D. Tan College.

Research Methods

This part discusses the research design, research participants, research setting,

research instrument, instruments validity, data gathering procedure, and data analysis of

the research

Research Design. The researchers used a descriptive qualitative research method.

This method employed an in-depth interview, which is ideal for gathering

information about people's personal pasts, points of view, and experiences,

especially when sensitive topics are being discussed. According to

Creswell (2014), in the study process, the specific procedures of data

collection, data analysis, and report writing are referred to as research

design. Which mostly assists in answering the what, when, where, and

how questions about the research challenges, rather than the why.

Research Setting. This study was conducted at Gov. Alfonso D. Tan College

located at Maloro, Tangub City, Misamis Occidental. GADTC is an

institution that offers different programs and operates for almost 37 years

and where the participants are currently employed.

Research Participants. The participants of this study were the faculty members

and staff of Gov. Alfonso D. Tan College who underwent training and

development virtually. A stratified random sampling was used in

identifying the participants. There were 20 faculty and staff considered as

participants of this study. Crouch and McKenzie (2017) wrote in the logic

of small samples in interview-based research that by using 20 participants

in a qualitative research study will generate a better outcome.

Research Instrument. A researcher-made interview guide questionnaire was

used to gather data from the faculty members and staff of GADTC in

order to know the benefits and challenges of employees towards e-

training. This questionnaire was used to generate answers from the

participants.

Instrument’s Validity. The interview guide was checked by the adviser and

research editor. After checking, a revision was made to suit the required

data. Before the interview with the participants, the researchers integrated

the corrections. Pre-testing was conducted, and the questions were tailored

to the participants’ level of knowledge. The questions do not have a right

or incorrect response.

Data Gathering Procedure. The study started with the formulation of the

problem. The researchers used an interview guide to further strengthen the

result of the study. The researchers make a letter that was approved by the

research instructor and the adviser. Then, the researchers asked permission

from the GADTC college president to allow them to conduct the study.

After the permission was granted, the distribution of the questionnaires to

the employees followed. The researchers surely made a clear direction for

the participants to understand the given questions. After they answered the

questions, the instrument was retrieved and organized. Then, the data was

tabulated, analysed, and interpreted.

Data Analysis. The researchers of this study used thematic analysis as a method

to identify, analyse, and report patterns within the data. According to

Caulfield (2019), thematic analysis is a qualitative data analysis technique.

It is frequently used to define a collection of texts, such as an interview or

transcripts. The researchers immersed themselves in the data by

repetitiously reading over the material as they prepare for analysis. The

data collection, note-taking, and coding was transpired simultaneously

from the onset of the research, and a sorting process facilitated project

organization to achieve categorical saturation.

Ethical Considerations

The participant’s confidentiality was not exposed or revealed to anybody. Before

the start of the dissemination of the questionnaire, a written informed consent form was

presented to the participants. It was emphasized that the data gathered from the guide is

used for academic purpose only. The researchers assured the participants that the

information to be gathered in the instrument is strictly confidential and the anonymity of

their identities would be constantly maintained.

Trustworthiness of the Research

This study was conducted with outmost reliability. To observe credibility of the

interpretation, the researchers consult experts and professionals regarding the data

gathered from the participants.

Definition of Terms

The following terms are theoretically and operationally defined.

E-training. This refers to the activities and programs that takes place entirely on

study, it refers to the programs offers by the organization or institution to

enhance employees’ knowledge in respective field through internet.

Training and Development. This refers to the activities that the organization,

institutions, and companies created to enhance the skills and knowledge of

its employees (https://explore.darwinbox.com/hr-glossary/training-

development). In this study, training and development refers to the

activities that aims for skills enhancement for faculty members and staff.

Professionals Development. This refers to the process of setting goals and

learning new skills in order to grow and succeed at work.

development refers to the improvement gain by the employees on attaining

e-training.

Chapter 2

PRESENTATION, ANALYSIS, AND INTERPRETATION OF DATA

This chapter shows the presentation, analysis and interpretation of the data

gathered by the researchers. The researchers of this study conducted an interview to the

employees of Gov. Alfonso D. Tan College. A total of twenty (20) participants were

selected. The researchers used the method of combining the answers with similar theme.

Problem 1. What are the benefits of e-training as perceived by GADTC employees?

During the interview, the following themes have emerged based on their

responses:

Theme 1: Reduce Cost and Saves Money

Since training has evolved into e-training, participating in it during this pandemic

has benefited employees by lowering the cost of training and travel expenses. The

following theme is being explained by the participants below.

As stated by Participant 2 “Reduce Cost” and Participant 16 also


added that, “It reduce cost”.

Participant 13 said that, “First, it occurred to me that using online


training saves money”.

Participant 15 conveyed that,” The benefits of e-training is that it


saves me my money and energy because I don’t have to pay for it and I
don’t have to go to other places just to attend training”.

Participant 20 added that “Reduce Cost”.

Out of twenty (20) participants who answered during the interview, four (4) of

them responded that the benefits of e-training is it reduce cost and they were able to save

money. According to Axelssons (2017), an online training system reduces the costs

associated with traditional face to face training. Also, Andriotis (2021) added that

through online training, travel expenses, catering, and venue costs can all be

avoided. With online training there is not much expenses that the program can reach far

more learners.

Theme 2: Professional Development


The continued acquisition of knowledge by employees is very important as

it serves as their foundation and the building blocks for their continuous

learning. Another theme emerged from the responses of the employees about the benefits

of e-training. Below are their responses.

As stated by Participant 9, “Increase knowledge, awareness, and


enhance skills”.

Participant 7 conveyed that “…I gained so much knowledge from


the training”.

Participant 10 said that “It help me enhance my current knowledge


on various areas of teaching. It also equipped me needed competencies
for research and other professional activities. It also boosts my morale for
they conducted training that allow me to express what I feel and able to
voice out something”.

While, Participant 11 added that “It enhance our skills and it help
to improve ourselves”.

Participant 14 further conveyed that “These trainings have helped


me in my pursuit for professional development. These provided me with
opportunities to exhibit my expertise in teaching hoe to teach. I have also
learned the technicalities of conducting research as essential part of
teaching”.

Participant 17 exclaimed that “to improve your professional


development” and

Participant 18 also added that “For professional development”.

Lastly, Participant 19 also added that “the benefits of this


electronic training is to improve our skills”.

Out of twenty (20) participants who answered during the interview, three (3) of

them responded that one of the benefits of e-training is professional development.

According to Dimoff (2020), educating personnel is one of the most important

investments an organization can make during these tough times. Where most of the

organization have engaged into online training. According to Ridgewood (2017),

employees who participate in professional development will feel more confident and

competent to succeed. E-learning helps employees broaden their professional growth

opportunities while also increasing their happiness. Furthermore, Sharma (2017) stated

that skills are the foundation of all corporate training. Every piece of information and

experience the participants gain helps them improve their skills. Which of the following

employee trainings includes growth and development in specific skills, abilities, attitudes,

or behaviour of employees in order to achieve higher performance at the current job

Theme 3: Built Unity and Cooperation


Another theme has emerged from the participants. It states that another benefit of

e-training is that it built unity and cooperation. Below are their responses.

According to Participant 3 stated that “The benefits I’ve learned


from e-training are many to mention, such as camaraderie, unity, and
team building…”

Participant 12 added that “…it fosters amenity & cooperation and


the sense of belongingness”.

Out of twenty (20) interviewed participants, two (2) said that the benefit of e-

training is it built unity and cooperation. "Unity is strength," writes Stepanek (2014), and

"wonderful things can be accomplished when there is teamwork and collaboration." In

addition to this, Xaxx (2017) added that cooperation and teamwork boost organization's

efficiency significantly, were a cooperative team can achieve goals using far less time

and energy. Conversely, through this, employees could able to work together, and will

support one another to complete projects on time.

Theme 4: Convenient and Fits Employee’s Flexible Lifestyles

Every institution has been affected by the pandemic crisis. Not only in the

external environment but also in internal interactions, movement becomes restricted,

training has changed into an online platform, and employees attend through online

software. Another theme has emerged from the participants. It states that another benefit

of e-training is that it is convenient and there is a flexible access. Below are their

responses.

According to Participant 1 said that “…it is comfortable since we


just listen it through online”.

Participant 4 added that “one benefit is we can learn while we are


just in our homes…”

Participant 6 stated that “It provides training & seminars in the


comfort of your home/office”.

While, Participant 8 conveyed that “It is an advantage for those


who were from faraway places, were online training is convenient”.

Furthermore, Participant 20 also added that “…efficient way of


delivering it can be done anytime and anywhere...”

Four (4) out of twenty (20) interviewed participants said that e-training is

convenient. According to Brown (2018), stated that one of the most significant benefits

of e-learning is the ability to access courses from anywhere and at any time. E-learning,

or e-training, according to Christians (2020), has transformed and is used in schools and

businesses by allowing students and employees to learn on their own in a relaxed

environment. Furthermore, Andriotis (2021) stated that the flexibility available to

learners in an e-learning environment is increasing. Where they can access courses at any

time, from any location, and on any device, whether a laptop, tablet, or desktop . In

addition, Madden (2021) stated that through online training, participants can learn from

the comfort of their own homes while completing the same training as their colleagues.

Theme 5: Provides Employees with Ongoing Access to Key Resources

E-training courses and resources are accessible to participants anywhere and

anytime, whenever a participant needs them. Another theme which has emerged from the

participants on the benefits of e-training is that it provides employees with ongoing

access to key resources. Below are their responses.

Participant 19 said that “I can access resources easily that are used
during the training anytime and anywhere”

Participant 16 added that “I can easily access information and


materials in e-training”

According to Pappas (2020), online resources be accessed anytime, anywhere

from a mobile device or any device that an employee have, as long as there is an internet

and information are accessible. Where trainees can access courses on their smartphone

whenever they have a minute to spare-whether on their commute, in between gatherings,

or during a rest period (Brown, 2018). Furthermore, according to Bleich (2016), e-

training is an alternative that allows employees to access material from anywhere, at any

time, and it gives them the opportunity to access those resources right whenever they

need them. This online training provides employees with the information and materials

they need to improve, which leads to organizational success.

Problem 2: What are the challenges encountered by GADTC employees during e-


training?

In this question, four (4) themes have emerged. Employees of Gov. Alfonso D.

Tan College shared their experiences about participating on e-training and development,

especially in these trying times.

Theme 1: Lack of Focus

In this time of pandemic, many institutions and organizations have been

challenged, particularly in engaging in online training to maintain and develop employees

even in this tough time. However, one of the challenges that employees recognize during

e-training is the lack of focus. The following statements are some of the responses.

Participant 1 stated that “there would be a time that due to personal


matters we could not be listening and at the same time due to signal”.
Participant 2 added that “Time conflicts to my class schedule”
Participant 15 also added that “Less focus because it is in an online
platform”.
In addition, Participant uttered that “…lack of attention due to
several factors”.
While Participant 10 further conveyed that “there are times that I
cannot focus in the training because of other task that I need to attend to”.
Lastly, Participant 16 explained that “lack of motivation to the
listeners”

Out of twenty (20) participants who answered during the interview, five (5) of them

responded that one of the challenges they have encountered during e-training is the lack

of focus. Pavlou (2022) stated that online training participants simply sit, read text on a

screen, or listen to a lecture. When employees are not required to interact with the

information, they lose interest. The same author added that less emphasis on e-training

occurred as a result of less online interaction.

Theme 2: Slow Internet Connection

Our communication now is through the internet. Thus, it is now easy for us to

communicate with one another. However, we cannot control the internet connection that

we have, which has also emerged as one of the problems during e-training. The

utterances below explained another challenge which emerged in attending e-training.

According to Participant 3 and Participant 4 stated that “the


challenges of e-training is poor internet connectivity…”

Along with Participant 6, 7, 8,11, 12, 15,16, 17, 18, and Participant
14 added that “As I have conducted a training online, one obvious
challenge I have faced/encountered was the slow internet connection.”

Furthermore, Participant 20 conveyed that “slow internet


connection is one of the challenges in attending online webinars &
training”.

Out of twenty (20) participants who answered during the interview, thirteen (13)

of them responded that the challenges that they have encountered during e-training is the

slow or poor internet connection. Due to factors such as a poor internet connection,

online participants have experienced a lot of drawbacks or complications. According to

Delhi (2020), one of the most significant barriers to online learning/training is a lack of

strong and stable internet connections.

Theme 3: Adjustment on E-training

In this time of pandemic, there are many adjustments that employees need to

adopt, particularly in engaging in training programs that use a variety of software and

technology that is new to them. The utterances below explained another challenge which

emerged in attending e-training by employees. It is adjustment on e-training.

According to Participant 13 stated that “One of the challenges in


E-learning in GADTC, is that we have to adjust and be flexible enough to
current situation amidst pandemic. Adjusting the learning model for
students and on how to deliver learning in the most effective and efficient
way”

Participant 19 added that “there is big adjustment on the new


sitting of training which is through online that uses online platforms”.

Out of twenty (20) participants, two (2) said that the challenge that they have

faced on online training or e-training is the adjustment on technologies and learning

model. According to Anu (2022), it is difficult to shift from the traditional classroom

setting to the virtual learning environment. Where some employees are unfamiliar with a

particular online platform or technology,

Theme 4: Poor Learning Outcome

Due to the changes in platform on attending training, there are many factors that

affect the learning of employees on engaging in e-training, like the environment

and distractions that are present. The utterances below explained that another challenge

the employees encountered in attending e-training is the poor learning outcomes.

According to Participant 16 said that “one of the challenges in e-


training is the poor learning outcomes”

Participant 5 conveyed that “sometime e-training is not conductive


to learning”.

Out of twenty (20) participants who answered during the interview, two (2)

answered that e-training is poor on learning outcome. According to Martinelli (2018),

poorly trained employees are more likely to have poor job performance and higher levels

of work-related stress. Furthermore, the study of Riddle and Gier (2019), showed poor

engagement on learning outcome in online training.

Chapter 3

SUMMARY OF FINDINGS, CONCLUSIONS, AND RECOMMENDATIONS

This chapter presents the summary of findings, the conclusions made and the

recommendations endorsed.

Summary of Findings

This study was conducted to evaluate the benefits and challenges of e-training of

the faculty and staff of GADTC. Descriptive qualitative research method was used to

come up with answers for the objectives of this study. A total of twenty (20) employees

were randomly selected among the employees of Gov. Alfonso D. Tan College.

Qualitative method of research was utilized, and an interview-guide questionnaire was

the tool used in gathering the data. Moreover, this study was conducted to determine an

effectiveness and challenges of e-training and development in this new normal and

recommend it to other institution or organization.

It was found out that employees gained benefits in attending e-trainings offered by

the institution. These benefits were reduced cost and saves money, increase knowledge

and skills, professional development, built unity and cooperation, convenient and fits

employee’s flexible lifestyles, improves teaching and learning efficiency, and provides

employees with ongoing access to key resources. These helped employees to gain and

improved their productivity at work. Moreover, challenges were also present in engaging

e-training and the challenges that employees identified were conflict to other task, slow

internet connection, adjustment on e-training, lack of focus, and lastly, poor learning

outcomes. Despite the situations due to Covid19, the institution was still able to provide

employees trainings to improve their skills and knowledge. Employees are the lifeblood

of any institution or organization, which is why institutions value their employees by

providing training and development.

Conclusion

The researchers conclude that the e-training have benefited the employees of Gov.

Alfonso D. Tan College. E-training enhances employee performance, skills, knowledge,

and proficiency. They are more engaged and driven to perform efficiently because the

institution consistently provides prospects for advancement. They are also confident in

their ability to accomplish their duties and remain productive because the institution

provides timely trainings for professional development. Engaging into e-training reduce

the cost, and saves time as employees do not need to travel and only learning in their

comfortable place which increase their knowledge, skills and development. It is also

concluded that employees are still facing difficulties in e-training. Even though the

employees attended or participated e-training for a long time, they still experience

challenges. Thus, e-training has benefited employees who had participated in online

training in Gov. Alfonso D. Tan College.

Recommendations

The following recommendations are generated and recommended based on the

findings of this study.

1. The management should implement clear policies regarding e-training to provide

guidance and accountability of employees, must provide relevant trainings and

development to employees that are best suited to their needs.

It must provide employees with information feedback or a training evaluation

based on the training they have received. Also, they must provides proper

announcements and information about the e-training that will be conducted to

prepare employees. The faculty and staff should undergo proper trainings to

improve and enhance their knowledge.

2. Employees must manage their time and know what task should be prioritized

during e-training.

3. Future researchers should conduct further research regarding the benefits and

challenges of e-training of the faculty and staff.
